Honestly, I don't know who is treating their employees better or worse!
It is almost impossible to find out who is paying what and who to believe!
I know and use some excellent contract guides (just did in May/June) and in 2003 went on a month-long Uganda/Kenya/Tanzania safari with two established outfitters with full-time employees. Both guides were very happy and very good! And both still work for the same companies and both still dream about running their own companies one day!

This is where I go to see if an outfit is merely an agent.

FYI - Even A&K and Micato who supposedly have their own offices/staff/guide/drivers in-country - Kenya & Tanzania - parcel out their overflow business to local in-country outfitters.
These local outfitters simply slap an A&K or Micato decal on the vehicle and off they go with the safari participants.
